InnoWave is a global technology and consulting company, boasting highly skilled people and innovative solutions. Focusing on telecommunications, but with clients in other sectors, it helps leading businesses reinvent their future by delivering solutions that enhance digital experiences, accelerate digital transformation, and optimize application management.

The company’s expertise focuses on enterprise solutions such as Cloud Transformation, AR/VR, Data, cybersecurity, internet of things (IoT), and quality assurance. It partnered with Udemy Business to meet the urgent need for an online platform that could evolve its L&D as part of a changing business model following the start of the COVID-19 pandemic.

Raising retention and lowering costs

InnoWave is a growing company with a young workforce. At the start of 2020, it had a high attrition rate, impacting the company’s efficiency, costs, and HR workload, restricting innovation and growth. At that time, employee development was managed in person at the company’s offices.

“It was incredibly difficult to manage employee development when we were carrying it out in person at the company’s offices,” says André Gonçalves, InnoWaveChief Strategy Officer and People & Culture Director at InnoWave. “It was a costly, admin- heavy task with many scheduling challenges.”

When COVID-19 hit, the company’s leadership team realized they had to make a change to their employee development approach to continue adding value. With their main value being People First, their goal was to improve retention and employee L&D as the company grew. To do this, they searched for an online learning platform that would enable InnoWave to deliver a wide variety of training courses at scale to meet the needs of a hybrid workforce.

The platform needed to deliver soft skills as well as technical skills, and integrate easily with its internal academy program, called University, to ensure cultural consistency across its offices in six countries. InnoWave also wanted to capitalize on opportunities to grow resources such as personnel, and technology to help it compete more effectively with other companies for potential contracts and qualified personnel.

The perfect match for InnoWave’s ambitions

After creating a short list, and making business cases for several online learning platforms, InnoWave soon realized Udemy Business was the perfect fit. “We knew Udemy was the one for us because of the number, diversity, and scope of its courses, which include specialized training,” says André. “All the courses are recognized in our industry, relevant to our sectors, and taught by subject matter experts.”

Udemy Business was also the best choice because of its ease of use and accessibility — two of André’s must-haves for an online learning platform. For example, the platform’s smartphone app allows employees to learn when and where they want.

Bridging skills gaps and empowering global talent

With InnoWave’s previous L&D strategy, they were unable to up- and cross-skill employees quickly. Now, using the Udemy’s metric dashboards their HR team can track employee training hours and ensure that the most appropriate courses are chosen to bridge any skills gaps within the company. Data is automatically imported into the HR system, providing valuable insights that can be used to inform strategic decisions.

To implement the platform throughout the company, André’s team categorized its people’s skills and defined different levels of expertise creating five Learning Paths to provide a structured way to learn. They created the internal role of Tech Champions, who were responsible to select relevant Udemy Business courses that meet the requirements for each level.

André says: “After that, it was very easy to create the career paths — using the Learning Paths feature — and implement them.”

InnoWave is proud of its global reach, having extended offices in the United Kingdom, Belgium, Portugal, India, the Netherlands and the United States. With help from Udemy Business’s International Collection, their global workforce has access to experts and practitioners with content in their native language, building confidence and knowledge, resulting in greater engagement, collaboration, and retention.

“Our company has a broad scope, from Cloud, Data, AR/VR, IoT and Cybersecurity to quality assurance, so it’s important for us to have a lot of skills,” says André. “We also need to learn new skills fast when we start a new project. Having courses in people’s preferred language is a plus.”

Learning for Success: Technical, Managerial, and Soft Skills

AWS and Java certifications, as well as quality assurance, have been the most soughtafter courses. Since implementing Udemy Business, more employees are studying, and certifications have increased. “Much of our success with certifications is due to Udemy and the Learning Paths we created,” says André.

Additionally, the company has employed Udemy Business to provide managerial training and soft skills, which not only allows employees to advance their careers but also to contribute to the company’s expansion. Communication is among the most popular courses at InnoWave and employees are guided by Learning Paths to become familiar with the company’s culture, strategy, operational model, and how to communicate internally and externally to ensure company-wide consistency.

André believes that having a platform for digital learning helps to ensure that employees are all speaking the same language, and that everyone has access to the same information and training materials. This helps to create a consistent culture and allows employees to make decisions based on a shared responsibility.

Achieving reduced attrition and learning gains

Since deploying Udemy Business, InnoWave has seen a huge reduction in attrition rate, from 25% to 18%. André attributes some of this success to Udemy Business: “One of the reasons why we’re retaining more talent is because of the learning opportunities offered by Udemy and its ease of use.”

The reduced attrition rate has resulted in €300,000 of cost savings from improved recruitment and HR operations efficiency. Additionally, the decreased workload has had an additional positive effect, according to André: “The HR team has an easily manageable workload and experiences reduced stress. This has opened up the opportunity for us to pursue valuable initiatives, such as the University concept, which wouldn’t have been possible without these savings.”

InnoWave’s ability to upskill their teams allowed them to reach new heights and deliver on new projects. They unlocked a major contract with a leading telecom company, created a start-up on NFT to help charities and NGOs, and partnered with the Portugal Tennis Cup to launch a new app.

“Udemy exceeded all our expectations in terms of participation and engagement — I would never have thought at the start that we would have this number of people taking this number of courses,” says André.

A significant opportunity to grow resources

In 2022, InnoWave was recognized as one of the best companies to work in Portugal, an award endorsed by EXAME magazine in partnership with AESE Business School. Part of the reason for this accolade is the company’s hybrid working models and open culture.

And as André explains, Udemy Business had its role to play: “Udemy Business has quickly brought value to our people and the company. I’m saving time for my team while delivering more value to our employees. And we’ve realized it also presents a huge opportunity to grow our resources.”

Looking ahead, the company’s People & Culture team can hire from anywhere in the world, meaning it has a broader talent pool, helping it capitalize on opportunities and compete globally for talent and business.
