As Apexon accelerated its transformation into an AI-native digital engineering organization, leaders recognized that traditional technical training alone would not prepare engineers for the next generation of client engagements. The company needed a scalable, enterprise-wide capability development model that could develop AI-native engineers, create a standardized learning experience across global teams, and ensure learning translated into validated capability before deployment on client engagements.

The challenge extended beyond content delivery. Apexon needed to progress employees from foundational AI awareness to advanced practitioner capability while maintaining a common engineering language across diverse teams and regions.

Communities of Practice powered by Udemy

Apexon established nine AI-focused Communities of Practice across strategic engineering domains including Agentic AI, AI Architecture, AI for Java, AI for .NET, AI for Quality Engineering, Data and AI, Full Stack Engineering, and Engineering Management. Each Community of Practice defined structured competency pathways progressing from Foundation to Advanced to Expert, ensuring learning aligned with business priorities and future workforce requirements.

Udemy Business serves as the learning foundation of the integrated talent ecosystem. Every learner begins with curated Udemy Business learning journeys mapped to the competency framework, covering generative AI, agentic AI, AI-assisted software engineering, cloud, data engineering, full stack engineering, quality engineering, and engineering leadership. Depending on role complexity, learning journeys range from 50 to more than 150 hours of structured learning.

Capability development follows the Education-Exposure-Experience (EEE) Framework. Education provides structured learning through Udemy Business and Communities of Practice. Exposure builds practical application through labs, hackathons, mentoring, and Client Universities. Experience validates capability through capstone projects, project deployment, and performance validation.

Every advanced learner completes a capstone project addressing a real client or internal engineering challenge, reviewed by senior architects, Community of Practice leaders, and the AI Council to validate technical quality, engineering standards, and deployment readiness. The company considers learning complete only after learners demonstrate practical application, not simply course completion.

More than 1,000 engineers in structured AI learning journeys

The initiative transformed capability development across the engineering organization. More than 1,000 engineers enrolled in structured AI learning journeys across nine Communities of Practice. Advanced Communities of Practice deliver 50 to more than 150 hours of structured learning per participant.

92% of the workforce achieved Level 1 generative AI (GenAI) certification, establishing enterprise-wide AI awareness. 80% progressed to Level 2 capability, creating a strong pipeline of advanced AI practitioners. 868 learners completed or actively progressed through AI capstone projects, and Apexon completed 217 capstone projects using real client and business use cases.

AI-native strategy

Apexon continues to deepen its AI-native engineering strategy. Learning investment increased from about 3% of revenue in 2023 to 5% in 2024 and is projected to reach the equivalent of 8% of available billable engineering capacity in 2026, representing about 7 to 20 structured learning days per engineer annually.

“Using Udemy as our learning foundation, we’re building an AI-native engineering organization where learning flows seamlessly from education to deployment to customer impact,” Radhakrishnan said.

The company plans to expand Communities of Practice across additional engineering disciplines, scale capstone project capacity, and continue aligning workforce development directly with business strategy and client demand.
