Krungthai Bank faced a defining challenge under its SpaceBlue multi-year digital transformation program. The bank needed to upskill IT employees across Krungthai Bank to support digital banking delivery by embedding new ways of working with future-proof technical capability.<\/span>

\n<\/span>The bank approached skills development as an engineering problem, determining which capabilities the organization needed, which employees needed them, at what proficiency level, and by when. In May 2024, the bank conducted baseline technical assessments across all IT employees, identifying potential skills gaps when aligning to the new operating model and new ways of working.<\/span><\/p>\n

Assessment outputs were closely analyzed before results were acted upon.<\/span><\/p>\n

\n<\/span>SpaceBlue addresses three of the bank\u2019s five strategic priorities: upgrading client interactions, future-proofing core technology infrastructure, and transforming culture through new ways of working. In September 2023, Krungthai Bank began strategic alignment, agreeing that the target operating model\u2014not a training needs analysis\u2014would be the starting point. This ensured every competency requirement was traceable to the bank’s long-term strategic direction.<\/span><\/p>\n

Using IBM\u2019s IT Skills Talent Framework, a globally validated technical competency model, the bank mapped critical competencies to job roles across technical domains such as AI, platform engineering, DevSecOps, cybersecurity, and enterprise architecture. Subject matter experts validated the framework against global IT standards and local operating context.<\/span>
\n<\/span>
\n<\/span>The bank selected Udemy as the learning partner in November 2024. Role-specific learning development plans (LDPs) used the Udemy course library to address competencies across all proficiency levels. The bank calibrated each LDP to an individual employee\u2019s baseline assessment result, and the learning journey formally began in February 2025.<\/span>
\n<\/span>
\n<\/span>\u201cUdemy gave us the learning foundation to deliver development plans calibrated to each employee\u2019s baseline. We\u2019re building capability against a globally validated framework,\u201d Punpugdee said.<\/span>
\n<\/span>
\n<\/span>A three-phase rollout structured the program:<\/span><\/p>\n

\u2022 Phase I delivered fundamental knowledge for all employees
\n<\/span>\u2022 Phase II organized learning by job family
\n<\/span>\u2022 Phase III customized development by job role<\/span><\/p>\n

The program rollout combined online learning from Udemy with on-the-job learning experiences from project delivery and structured project reflections.<\/span>

\n<\/span>The bank integrated Udemy with its learning management system (LMS) for seamless access to curated learning paths. Gamification mechanics, including leaderboards, monthly challenges, and the “Amazing Race to Learn” challenge, sustained engagement, while manager-led coaching, recognition programs, and knowledge-sharing sessions reinforced learning as an ongoing part of work. \n<\/span>The workforce capability shift was substantial. The workforce moved towards highly skilled proficiency classification. Employee engagement scores increased, as reflected in the Employee Engagement Survey and the \u201cSay, Stay, and Strive\u201d model.<\/span>

\n<\/span>\u201cWith Udemy, we\u2019re seeing more employees transition into the highly skilled classification. That\u2019s capability genuinely built, not learning completed,\u201d Punpugdee said.<\/span>The bank\u2019s focus on three business outcome measures produced clear results. For projects executed over the past two years, aligned with the Krungthai Bank Garage Operating Model and Value Orchestration guidelines, the bank achieved the following:<\/span><\/p>\n
